摘要
近年来,国际社会将专业学习社群视为促进教师间进行有效专业合作的重要平台。然而,专业学习社群是西方舶来概念,在我国幼儿园这一独特情境中是否呈现出了其主要特征,其能否对幼儿园教师有益,仍需进一步探究。研究通过对幼儿园教师进行问卷调查和深度访谈,发现我国幼儿园一定程度上体现出了专业学习社群的主要特征,但与专业学习社群强调的理想样态还存在一定差距。专业学习社群核心特征在城乡、不同性别、不同教龄幼儿园教师群体中都表现出了一定的差异。构建结构方程模型结果显示,专业学习社群整体上对幼儿园教师发展有益,但观念上的聚焦幼儿学习与发展、共享目标对幼儿园教师工作满意度作用不明显,行动上的教师间分享实践和合作活动是提升幼儿园教师工作满意度和教师承诺的重要因素,幼儿园教师间的反思性对话质量提升是使其发挥出对幼儿园教师发展促进作用的关键。幼儿园构建有效的专业学习社群需要提升幼儿园教师分享实践的有效性,支持幼儿园教师间合作活动,提高幼儿园教师的反思性对话深度。
In recent years,the international community has regarded professional learning communities as an important platform to promote effective professional cooperation among teachers.However,professional learning community is an imported concept from the west.Whether it presents its main characteristics in the unique situation of Chinese kindergarten and whether it can be beneficial to kindergarten teachers still needs to be further explored.Through questionnaire survey and in-depth interview of kindergarten teachers,it is found that Chinese kindergartens have displayed the main characteristics of professional learning community to a certain extent,but there is still a certain gap with the ideal state emphasized by professional learning community.The core characteristics of professional learning community are different in urban and rural areas,different genders and different age groups of kindergarten teachers.The structural equation model shows that professional learning community is beneficial to the development of kindergarten teachers on the whole,but the concept of focusing on children’s learning and development and sharing goals has no obvious effect on the job satisfaction of kindergarten teachers,and the action of sharing practices and cooperative activities among teachers is an important factor to improve the job satisfaction and commitment of kindergarten teachers.The improvement of the quality of reflective dialogue among kindergarten teachers is the key to make it play a role in promoting the development of kindergarten teachers.To build an effective professional learning community in kindergartens,it is necessary to improve the effectiveness of sharing practices among kindergarten teachers,support cooperative activities among kindergarten teachers,and improve the depth of reflective dialogue among kindergarten teachers.
