摘要
个体发展与组织发展的平衡与匹配是组织获得高绩效的基础。面对数智化带来的技术赋能与员工个体价值的崛起,管理者在平衡个体——特别是组织里的强个体或核心员工——与组织发展问题上正面临新的挑战。文章基于对数智化时代企业核心员工个体特征的认识,从组织与核心员工能力发展动态匹配视角,构建了数智化时代企业核心员工“引用育留”管理模型。该模型由开放市场化导向的人才招投机制、颠覆性创新导向的精益创业机制、战略孵化导向的生态赋能机制,以及价值共创导向的事业合伙机制4部分组成。文章从定义、元素、特征、运作机理等方面阐述了数智化时代企业核心员工管理模型的内涵与作用机制。并从探索性与验证性案例研究、情境适用性、功能区分与个体行为、影响要素与实践经验总结等方面,提出数智化时代企业核心员工管理模型的未来研究方向。作为数智化时代企业人员管理模式一个新的探索,该模型揭示了企业数智化转型的前沿实践和组织管理的变革趋势;不仅为数智化时代管理理论创新提供借鉴,也可为推动企业组织管理的实践创新提供理论引导。
The balance and matching between individual development and organizational development is the basis for organizations to obtain high performance.Facing the technological empowerment brought by digital intelligence and the rise of individual value of employees,managers are facing new challenges in balancing individuals,especially strong individuals or core employees in organizations,with organizational development.Based on the understanding of the individual characteristics of core employees in the era of digital intelligence,this paper constructs a management model of"attraction,employment,education and retention"of core employees in the era of digital intelligence,which from the perspective of dynamic matching between organization and core employees'ability development.The model consists of four parts:open market-oriented talent recruitment mechanism,disruptive innovation-oriented lean entrepreneurship mechanism,strategic incubation-oriented ecological empowerment mechanism and value co-creation-oriented business partnership mechanism.This paper expounds the connotation and mechanism of the core employee management model in the era of digital intelligence from the aspects of definition,elements,characteristics and mechanism.From the aspects of exploratory and confirmatory case studies,situational applicability,functional differentiation and individual behavior,influencing factors and practical experience summary,this paper puts forward the future research direction of enterprise core employee management model in the era of digital intelligence.As a new exploration of enterprise personnel management mode in the era of digital intelligence,this model reveals the frontier practice of enterprise digital intelligence transformation and the change trend of organizational management;It can not only provide reference for the innovation of management theory in the era of digital intelligence,but also provide theoretical guidance for promoting the practical innovation of enterprise organization and management.
