摘要
收入是高校吸引、激励和留住教师的重要工具,构建与“双一流”高校建设相适应的收入分配体系已成为亟待解决的问题。本研究结合官方统计数据和2019—2020年进行的“高校教师获得感调查”上海市数据的分析发现:十余年间,上海市高校教师收入尽管逐年增长,却与其他知识密集型行业相比难具竞争力;教师内部存在收入差距,专业技术职称、人才称号级别和学校类型是影响收入的主要因素;除收入、专业技术职称等因素外,与所在学院、学校其他教师以及其他体制内成员比较后的相对剥夺感也是影响收入满意度不可忽视的因素。需要为“双一流”建设过程中构建与不同层次高校相符的教师收入分配体系,促进人才合理流动提供思路与建议。
Income is an important instrument for higher education institutes to attract,motivate and retain teachers.The development of an income distribution system compatible with the"Double First-class"initiative has become an urgent issue to be solved.This study combines official statistics and the analysis of Shanghai data from the"Survey of University Teachers'Sense of Acquisition"conducted in 20192020,and finds that although the income of university teachers in Shanghai has increased on an annual basis,it is difficult to compete with other knowledge-intensive industries.There is an income gap among university teachers,and professional and technical titles,talent title levels and university types are the main factors affecting income.In addition to factors such as income,professional and technical titles,the relative sense of deprivation compared with other teachers in the same school or university,or compared with other members of government institutes is also a factor that cannot be ignored to affect income satisfaction.This article provides ideas and suggestions for building a suitable teacher income distribution system consistent with universities at different levels in implementing the"Double First-class"initiative and for promoting the rational mobility of talents.
