摘要
以黑龙江省高新技术企业调查问卷为研究样本,对决策层、核心层及基础层人力资本异质性与企业创新绩效关系的中介和调节效应进行非线性检验。研究发现,决策层人力资本异质性与企业创新绩效之间存在非线性倒“U”型关系。核心层和基础层人力资本异质性对企业创新绩效具有显著的正向线性影响。内部支撑行为、核心管理效能提升行为和知识创造行为在人力资本异质性与企业创新绩效关系中起显著的非线性中介作用,进一步考虑跨层级内部支撑行为的调节作用发现,决策层给予低层创新行为的支撑作用在提升企业创新绩效中发挥重要作用。
Taking the questionnaires of high-tech enterprises in Heilongjiang province as research samples,this paper conducted a nonlinear test on the mediating and moderating effects of the relationship between enterprise innovation performance and the human capital heterogeneity at three levels of decision-making,the core and the base.It found that there was a nonlinear inverse“u"”shaped relationship between enterprise innovation performance and the human capital heterogeneity at the decision-making level,while the human capital heterogeneity at the core level and the base level had a significant positive linear effect on enterprise innovation performance.Internal support behavior,core management performance enhancement behavior and knowledge creation behavior all played a significant nonlinear mediating role in the relationship between human capital heterogeneity and enterprise innovation performance Further considering the moderating effect of cross-layer internal support behavior,the analysis showed that the support role of decision-making level for lower-level innovation behavior played an important role in improving enterprise innovation performance.
