360度评估结合Mini-CEX对军队医院野战护理骨干规范化培训核心能力提升的效果

Effect of 360-degree evaluation combined with Mini-CEX on improving core competence of standardized training of nursing backbone in military hospitals

摘要 目的研究360度评估结合迷你临床演练评估(Mini-CEX)对于军队医院护理骨干规范化培训核心能力提升的效果。方法通过对军队医院护理骨干整群抽样法,选取2019年8月-2022年4月接受任职教育培训的军队医院护理骨干240名。随机分为对照组120名和研究组120名,对照组和研究组护理骨干均采用专科护士规范化培训方法,其中研究组学员在为期1年培训期间,每月底进行一次360度评估及Mini-CEX考核量表进行逐项训练、指导与评价,并将测评结果反馈辅导。1年后最终对所有学员进行护士核心能力提升和任职培训满意度问卷调查,收集结果对比分析比较360度评估结合Mini-CEX评估观察规范化培训核心能力提升的成效。结果研究组护理骨干学员感染控制规范化培训结束后护士核心能力提升得分高于对照组(P<0.05),其中临床护理、领导能力、评判性思维和科研、专业发展、教育咨询、伦理和法律实践得分高于对照组(P<0.05)。规范化培训结束后研究组护理骨干培训总体满意度高于对照组(P<0.05),其中研究组培训学员对培训计划、培训内容、培训方法满意度均较对照组高(P<0.05)。结论在军队医院护理骨干规范化培训中,通过360度评估结合Mini-CEX评价考核表评估学员平时核心能力提升成效,适时反馈结果于学员从而促进后续培训中护士核心能力进一步提升,提高了军队医院护理骨干规范化培训核心能力及其核心胜任力。 OBJECTIVE To study the effect of 360-degree evaluation combined with Mini-CEX on improving the core competence of standardized training of nursing backbone in military hospitals.METHODS Based on the cluster sampling method of nursing backbones in military hospitals,240 cases of nursing backbones in military hospitals who received vocational education and training from Aug 2019 to Apr 2022 were enrolled.They were randomly divided into the control group and study group,120 cases in each group.The nursing backbone of the control group and study group all received the standardized training for specialized nurses.During the 1-year training period,the nurses of the study group were trained,instructed and evaluated by items on the 360-degree assessment and Mini-CEX assessment scale at the end of every month.The evaluation results were fed back and they were coached.One year later,questionnaire of the nurses′core competence improvement and job training satisfaction was conducted on all trainees.And the effect of 360-degree evaluation combined with the Mini-CEX evaluation on the effectiveness of the core competence improvement of standardized training were compared.RESULTS The core ability score in the nursing backbone team after the standardized training was significantly higher than that in the control group(P<0.05).The scores of clinical nursing,leadership skills,critical thinking and scientific research,professional development,education consulting,ethical and legal practice were higher than those in the control group(P<0.05).The overall satisfaction in the study group were higher than that in the control group after standardized nursing backbone training(P<0.05);the team satisfaction with the training plan,training content,training methods were higher than those in the control group(P<0.05).CONCLUSION In the nursing backbone standardized training of the military hospital,the 360-degree evaluation combined with Mini-CEX evaluation progress can assess the core ability promotion at ordinary times,and the timely feedback can promote the core competence after the follow-up training,improving the core competence and core competency of the military hospital nursing backbone standardized training.
