工作意义感与员工心理健康关系的元分析

摘要 目的探讨工作意义感与员工心理健康消极指标之间的关系,以期为职业人群的心理健康服务提供理论依据。方法运用CMA 2.0软件对纳入研究进行发表偏差检验和异质性检验,然后基于异质性检验结果选择随机效应模型或固定效应模型进行主效应和调节效应分析。结果通过文献检索,获得24个研究和27个独立效应量,样本量7774。主效应检验发现,工作意义感与员工心理健康(消极指标总和)显著负相关(r=-0.15,P=0.033);其中,与抑郁、压力和倦怠显著负相关(r=-0.34、-0.32、-0.34,均P<0.001),与焦虑的关系不显著(P>0.05)。调节效应检验发现,工作意义感测量工具会影响工作意义感与员工心理健康的相关性(P<0.05)。结论工作意义感对员工的心理健康具有积极影响,能够缓解工作本身及其环境给员工带来的抑郁、压力和倦怠。 Objective To explore the relationship between sense of work meaning and negative psychological indicators of employees,in order to provide theoretical basis for psychological health services for occupational population.Methods CMA 2.0 software was used for publication bias testing and heterogeneity testing on included studies.Based on the results of heterogeneity testing,random effects model or fixed effects model was selected for main effect and moderation effect analysis.Results By literature search,24 studies and 27 independent effect sizes with a total sample size of 7774 were obtained.The main effect analysis showed that there was a significant negative correlation between sense of work meaning and employees’psychological health(total negative indicators)(r=-0.15,P=0.033).Specifically,it was significantly negatively correlated with depression,stress,and fatigue(r=-0.34,-0.32,-0.34,all P<0.001),but not significantly correlated with anxiety(P>0.05).The moderation effect analysis revealed that the measurement tool for sense of work meaning would affect the correlation between sense of work meaning and employees’psychological health(P<0.05).Conclusions Sense of meaning at work has a positive impact on employee psychological health and can alleviate depression,stress,and burnout caused by work and its environment.
