摘要
基于角色理论视角,提出领导涌现是资质过剩感正面影响员工组织公民行为的中介机制,即高资质过剩感的员工更可能涌现为团队领导者,进而产生更多组织公民行为。通过对企业内455名员工开展两波次纵向调查,结果表明:员工资质过剩感对其组织公民行为具有显著的正面影响,领导涌现在二者的关系中起到中介作用,性别发挥了调节作用,相对于女性员工,男性员工的资质过剩感通过领导涌现的中介作用对组织公民行为的正面影响更强。
Based on the perspective of role theory,this paper proposes that leadership emergence is a mediation for perceived overqualification that positively affects OCB.That is,employees who perceived overqualification are more likely to emerge as informal team leaders,and then generate more OCB.Based on two waves of longitudinal surveys of 455 employees in the company,results show that perceived overqualification has a significant positive effect on their OCB.Leadership emergence plays a mediating role in that relationship.What's more,gender plays a moderating role.Compared with female employees,male employees'perceived overqualification has a stronger positive impact on OCB through the mediating role of leadership emergence.
