摘要
目的了解社会办医院护理管理者报酬满意度与职业嵌入度关系。方法采用《报酬满意度量表》和《护士职业嵌入量表》对国内18个省市86家社会办医院的护理管理者进行调查。结果回收有效问卷175份。报酬满意度排序依次为保障报酬、心理报酬、职业发展和经济报酬;具有显著性差异的4个变量是医院地点、年龄、职务、从事护理工作年限。工作嵌入总条目平均分3.84±0.54分,经济报酬满意度、非经济报酬满意度与职业匹配度、联结度、牺牲度呈明显正相关(p﹤0.01)。结论社会办医院护理管理者对非经济报酬水平有着更高层次的需要并存在差异。建议各级部门综合运用经济和非经济激励措施构建报酬体系,提升社会办医院护理管理者的职业嵌入度。
Objective To learn the relationship between reward satisfaction and career embeddedness of nursing managers in social hospitals.Methods A total of 86 nursing managers from 18 provinces and cities in China were investigated with the Compensation Satisfaction Scale and the Occupational embeddedness Scale for Nurses.Results A total of 175 valid questionnaires were collected.The reward satisfaction ranking order was security reward,psychological reward,career development and economic reward.The four variables with significant differences were hospital location,age,position and years of nursing work The average score of job embeddedness was 3.84±0.54.Financial reward satisfaction and non-financial reward satisfaction were positively correlated with career matching,connection and sacrifice(p﹤0.01).Conclusions Nursing managers in social hospitals have a higher requirement for non-economic reward.It is suggested that departments at all levels should comprehensively use economic and non-economic incentive measures to build a reward system and improve the career embeddedness of nursing managers in social hospitals.
