摘要
为探究小学教师离职意向的原因及其心理机制,采用大五人格量表、离职意向问卷、生涯适应力问卷和职业认同量表对970名小学教师进行调查。结果表明:五种人格特质均与生涯适应力、职业认同、离职意向两两之间具有显著相关性;五种人格特质均可以通过生涯适应力与职业认同对离职意向起到部分的链式中介作用,其中外向性、开放性、宜人性、尽责性均可以通过职业认同对离职意向起简单部分中介作用,生涯适应力在尽责性对离职意向的意向上具有遮掩效应。研究结果对于小学教师的人员选拔、在职培训、人—职匹配和职业规划等方面有指导意义。
To explore the cause and psychological mechanism of primary school teachers'turnover inten-tion,970 primary school teachers were investigated by using the Big Five Personality Scale,turnover inten-tion questionnaire,career adaptation questionnaire and professional identity scale.The results showed that:1)The five personality traits were significantly correlated with career adaptability,career identity and turn-over intention;2)The five personality traits all play a partial chain mediating role on turnover intention through career adaptability and professional identity,in which extroversion,openness,agreeableness and conscientiousness all play a simple partial mediating role on turnover intention through professional identi-ty,and career adaptability has a masking effect on turnover intention through conscientiousness.The above research results have some guiding significance for teacher selection,on-the-job training,job-matching and career planning.
