领导非权变惩罚行为对员工适应性绩效的影响研究 被引量:4

摘要 基于信息寻求动机理论,通过对3个阶段的问卷调查获得的585份有效数据,运用结构方程模型(SEM)和模糊集定性分析(fsQCA)的方法,探讨了领导非权变惩罚行为对员工适应性绩效的影响、员工反馈规避行为的中介作用以及防御型调节焦点的调节作用。研究结果表明:领导非权变惩罚行为对员工适应性绩效有显著负向影响,员工反馈规避行为在其中起部分中介作用;员工防御型调节焦点不仅正向调节领导非权变惩罚行为与员工反馈规避行为之间的关系,还增强了领导非权变惩罚行为通过员工反馈规避行为对适应性绩效产生的消极影响。模糊集定性比较分析的结果也同样证实了以上结论。 Based on the theory of information-seeking motivation,this study discusses the influence of non-contingent punishment behavior of leadership on employees’adaptive performance,the mediating role of employee feedback avoidance behavior,and the moderating role of employees’prevention regulatory focus by using SEM and fsQCA on 585 valid data obtained from a questionnaire survey in three stages.The results show that leadership non-contingent punishment had a significant negative impact on the adaptive performance of employees,and the employee feedback avoidance behavior played a part of the mediating role.The focus of employee prevention regulatory not only positively moderates the relationship between the leadership non-contingent punishment behavior and the feedback avoidance behavior of the employee,but also enhances the negative impact of the leadership non-contingent punishment behavior on adaptive performance through the employee feedback avoidance behavior;In addition,the above conclusions were confirmed by fsQCA.
