正念领导力对基层教师职业倦怠的影响机制研究 被引量:1

摘要 要实现中国式现代化,必须把高质量发展作为全面建设社会主义现代化国家的首要任务,而培养高质量人才必须以优质的教师资源为基础。基于工作要求—资源模型并整合归因文献,对614位长三角地区基层教师进行问卷调查,通过描述性与相关性分析、线性回归等方法探究正念领导力、风险感知、沟通氛围间存在有效影响基层教师职业倦怠的路径。结果显示:学校领导的正念领导力对基层教师职业倦怠有显著负向影响;风险感知在正念领导力与职业倦怠之间起中介作用;沟通氛围正向调节正念领导力、风险感知与职业倦怠之间的关系。针对存在的问题提出以下对策建议:强化学校领导的正念领导力以优化基层教师工作与心理资源,鼓励基层教师树立风险意识、增强环境感知能力,调节基层教师内部沟通氛围。 Based on the job demand-resource model and the literature collation,a questionnaire survey was conducted among 614 grassroots teachers in the Yangtze River Delta region.Descriptive and correlation analysis,linear regression and other methods were used to explore the effective ways among mindfulness leadership,risk perception and communication climate affecting the job burnout of grassroots teachers.The results show that mindfulness leadership of school leaders has a significant negative impact on grassroots teachers’job burnout,that risk perception plays a mediating role between mindful leadership and job burnout,and that communication climate positively moderates the relationship among mindful leadership,risk perception and job burnout.In view of the existing problems,countermeasures and suggestions are put forward to strengthen the mindfulness leadership of school leaders to optimize the work and psychological resources of grassroots teachers,encourage grassroots teachers to establish risk awareness,enhance environmental perception,and adjust the internal communication atmosphere of teachers and staff.
