基于周期视角的国内外组织社会化研究比较与展望研究

摘要 在人力资源高流动性的背景下,本文选取组织社会化作为研究议题,对组织社会化的研究热点与研究脉络进行了系统梳理,并对国内外组织社会化研究的现状和阶段进行了系统划分,通过对研究阶段的划分展示了国内未来组织社会化研究的方向与方法。研究发现,目前组织社会化的研究已经从以往的内容和策略研究逐渐转向意义取向、工作重塑以及工作特征,这些研究方向在未来的研究中应当得到重视,但是具有中国情境特色的研究却十分匮乏;在研究方法和数据采集上,潜变量增长模型和追踪研究已经成为高质量研究的主流手段。基于上述研究结论,本文最后对国内组织社会化研究提供了一些意见和建议。 In the context of high mobility of human resources,this study selects organizational socializa⁃tion as the research topic,systematically combs the research hotspot and research context of organizational socialization,and systematically divides the current situation and stages of the research on organization⁃al socialization at home and abroad.Through the division of the research stages,it shows the direction and methods of the future research on organizational socialization in China.It is found that the current re⁃search on organizational socialization has gradually shifted from the previous research on content and strategy to the meaning orientation,job reshaping and job characteristics.These research directions should be paid attention to in the future research,but there is a lack of research with Chinese context char⁃acteristics.In terms of research methods and data acquisition,latent variable growth model and tracking re⁃search have become the mainstream means of high-quality research.Based on the above research conclusions,this paper finally provides some opinions and suggestions for the research of organizational socialization in China.
