摘要
信息化时代,探索面向未来的学校组织变革具有重要意义。教师组织变革倾向影响因素的研究是以“自下而上”的方式探索学校组织变革内驱力的有利方式。通过多层线性模型分析发现,教师越倾向于面向未来的教育理念,就越具有组织变革的倾向;教师对学校组织育人效果的正向评价能够增加其组织变革倾向;学校制度实践状况越好,学校内教师的组织变革倾向就越强;学校制度实践状况的改善,能够对教师学校育人评价和教师组织变革倾向的关系产生正向调节作用;学校制度实践对教师未来教育理念和教师组织变革倾向的负向调节作用,主要体现于教育教学育人制度对创新能力培养和组织变革倾向的关系,以及对创新能力培养和教师学校制度创新倾向的关系之中。总之,面向未来的学校组织变革是教育行动者个体经验反思中的持续行动过程,学校制度实践在激发教师组织变革倾向中综合产生了组织惰性和组织势,需要在学校变革实践中进一步重视制度创新。
In the information age,it is of great significance to explore a school's future-oriented organizational change.A study of the factors affecting teachers'tendency towards organizational change is a favorable way to make a bottom-up exploration into the driving force of a school's organizational change.An analysis based on Hierarchical Linear Modeling(HLM)shows the following:The more teachers tend to the future-oriented educational concept,the more they tend to organizational change;their positive evaluation of the effect of their school's cultivation of talents can help increase their tendency towards organizational change;the better the school's institutional practice is,the stronger tendency towards organizational change teachers have;the improvement of the school's institutional practice can help positively regulate the relationship between teachers'evaluation of the school's cultivation of talents and their tendency towards organizational change;and the school's institutional practice has a negative effect on the relationship between teachers'concept of future education and their tendency towards organizational change,and this can be reflected in the talent cultivation system's effect on the relationship between teachers'cultivation of their students'creativity and teachers tendency towards organizational change,and the relationship between teachers'cultivation of their students'creativity and teachers'tendency towards the school system innovation.In a word,a school's future-oriented organizational change is a continuous action in educational actors'reflections on their individual experience;a school's institutional practice generates organizational inertia and the momentum of organizational change in its inspiring teachers'tendency towards organizational change,and in the school's practice of reform,further attention needs to be paid to institutional innovation.
