团队文化多样性和创新绩效:有调节的中介效应

摘要 随着经济全球化和跨国企业的迅速发展,团队文化多样性如何影响企业的创新绩效成为近年来学术界和企业界共同关注的热点问题。文章通过选取北京、上海、浙江等地企业进行实证分析,揭示团队文化多样性中的人际文化多样性和个人内部文化多样性与创新绩效之间的关系,并研究关系冲突和任务冲突形成的中介效应以及组织惯例的调节作用。研究结果表明:人际文化多样性对创新绩效具有负向影响,个人内部文化多样性对创新绩效具有正向影响;团队冲突在团队文化多样性与创新绩效之间起部分中介作用;组织惯例负向调节任务冲突在人际文化多样性以及个人内部文化多样性与创新绩效之间的中介作用。 With the rapid development of economic globalization and multinational enterprises,how team cultural diversity affects the innovation performance of enterprises has become a hot issue of common concern in academia and business circles in recent years.In this paper,by selecting enterprises in Beijing,Shanghai,Zhejiang and other places for empirical analysis,this paper reveals the relationship between interpersonal cultural diversity and intra-individual cultural diversity and innovation performance in team cultural diversity,and studies the mediation effect formed by relationship conflict and task conflict and the moderating effect of organizational practices.The results show that interpersonal cultural diversity has a negative impact on innovation performance,and intrapersonal cultural diversity has a positive impact on innovation performance;team conflict plays a partial mediating role between team cultural diversity and innovation performance;organizational practices negatively regulate the role of task conflict in interpersonal cultural diversity and between intrapersonal cultural diversity and innovation performance.
