变革型领导对员工创造力的影响:基于个体积极情绪视角

摘要 在VUCA环境下,员工创造力对组织维持生存和保持竞争力有重要作用。基于社会信息加工理论、积极情绪扩展—构建理论,从个体积极情绪视角探讨变革型领导对员工创造力的影响机制。针对收集的304份有效问卷,运用SPSS和Mplus数据分析软件对上述理论模型进行实证研究,研究结果表明:(1)变革型领导对员工创造力具有显著正向影响;(2)变革型领导对员工责任行为具有显著正向影响;(3)员工责任行为对员工创造力具有显著正向影响;(4)员工责任行为在变革型领导和员工创造力的关系间具有中介作用;(5)积极情绪正向调节变革型领导对员工创造力的影响,即与低水平的积极情绪相比,当员工表现出较高水平的积极情绪时,变革型领导对员工创造力的促进作用更强。丰富了对员工创造力的研究,也可为企业充分激发员工创造力提供决策依据。 In the VUCA environment,employee creativity is indispensable to the survival and competitiveness of an organization.This paper intends to explore the influence mechanism of transformational leadership on employee creativity from the perspective of individual positive emotions,based on social information processing theory and positive emotion expansion-construction theory.For the 304 valid questionnaires collected,SPSS and Mplus data analysis software were used to conduct empirical research on the above theoretical models,and the results showed that:(1)transformational leadership has a significant positive impact on employee creativity;(2)transformational leadership has a significant positive impact on employees'responsible behavior;(3)Employee responsibility behavior has a significant positive impact on employee creativity;(4)Employee responsible behavior has a mediating role in the relationship between transformational leadership and employee creativity;(5)Positive emotions positively regulate the impact of transformational leadership on employee creativity,that is,compared with low levels of positive emotions,when employees show a higher level of positive emotions,transformational leadership has a stronger role in promoting employee creativity.The research in this paper enriches the research on employee creativity and provides a decision-making basis for enterprises to fully stimulate employee creativity.
