摘要
目的明确人才可持续发展满意度对公立医院管理人员公共服务动机的影响机制。方法选取北京市18家三级公立医院617名管理人员进行调查,使用fsQCA 3.0软件进行模糊集定性比较分析。结果影响公立医院管理人员公共服务动机的条件组态可分为晋升主导型、改革主导型和综合型三种。结论公立医院中层与院领导的公共服务动机模式不同。建议优化中层选聘晋升流程,完善绩效考核体系;给予公立医院改革自主权,推进医疗卫生体系剩余索取权和控制权两权统一。
Objective To explore the influence mechanism of talent sustainable development satisfaction on managers'motivation for public service in public hospitals.Methods A survey was conducted among 617 hospital managers from 18 tertiary public hospitals in Beijing,and the fuzzy set Qualitative Comparative Analysis(fsQCA)method was used by fsQCA 3.0 software.Results The condition configuration that affected the public service motivation of public hospital managers could be divided into three types:promotion oriented type,reform-oriented type and comprehensive type.Conclusion Middle-level officials and leaders of the hospital had different public service motivation patterns.It was suggested to optimize the middle-level recruitment and promotion process,and improve the performance appraisal system;to give public hospitals autonomy in reform,and promote the unification of residual claim and control rights in the medical system.
