基于目标与关键成果法的专科护士绩效评价体系的实证研究

摘要 目的探究目标与关键成果法(objectives and key results,OKR)的绩效管理办法在专科护士管理中的应用效果。方法选取无锡市第九人民医院69名专科护士作为研究对象,自2021年1—12月实施基于OKR的专科护士绩效考核管理,以2020年1—12月专科护士岗位绩效考核情况为对照,评估对比不同绩效考核管理模式下的专科工作、专科教育、专科研究、新技术新项目、工作满意度、专科质量管理情况。结果基于OKR的专科护士绩效评价体系实施后,专科护士的工作满意度、临床工作能力、护理质量评分、科研教学成果均优于实施前,差异有统计学意义(P<0.05)。结论OKR绩效评价体系的实践有效提高了专科护士的综合素质,加强专科护理内涵建设,驱动绩效管理自我变革,促进专科护理整体优化和持续发展,提升患者满意度。 Objective To investigate the effect of the performance management approach of the objectives and key result(ORK)method in the management of specialist nurses.Methods Sixty-nine specialist nurses in Wuxi Ninth People's Hospital were selected as the study subjects,and the OKR-based performance appraisal management for specialist nurses was implemented from January to December 2021,with the performance appraisal of specialist nurses'positions from January to December 2020 as the control,and the evaluation and comparison of specialized work,specialized education,specialized research,new technology and new projects,job satisfaction,and specialized quality management under different performance evaluation management modes were conducted.Results After the implementation of OKR-based performance evaluation system,the job satisfaction,clinical work ability,nursing quality scores,scientific research and teaching achievement of specialist nurses were higher than those before the implementation,the difference was statistically significant(P<0.05).Conclusion The practice of OKR performance evaluation system effectively improves the comprehensive quality of specialty nurses,strengthens the internal construction of specialty nursing,drives self-change in performance management,promotes the overall optimization and sustainable development of specialty nursing,and enhances patient satisfaction.
