知识型女性工作家庭平衡对其职业成长的影响

摘要 随着女性受教育水平的不断提高,知识型女性员工在职场中的比例逐渐上升。如何正确有效地平衡工作与家庭间的关系,对知识型女性员工职业成长及生育意愿将产生较大影响。基于相关假设的内在逻辑关系,提出工作家庭平衡对职业成长影响的概念模型,研究组织支持感的调节效应。研究结果表明,工作家庭间的冲突对知识型女性员工职业成长没有显著影响,工作家庭间的相互促进作用在其职业成长中体现的较为明显。为此,应为其提供公平的竞争环境,打破职场性别障碍,通过完善生育经济支持政策、健全生育休假制度、提供配套托育资源等方式,实现女性工作与家庭的相互平衡,进一步提升其职业能力,激发其生育意愿,助推人口与经济、社会协调发展。 With the continuous improvement of female education level,the proportion of knowledge-based female employees in the workplace is gradually increasing.How to balance the relationship between work and family correctly and effectively will greatly influence the career growth and fertility intention of knowledge-based female employees.Based on the internal logic relationship of relevant hypotheses,the study proposes a conceptual model of the influence of work-family balance on career growth,and studies the moderating effect of perceived organizational support.The results show that the conflict between work and family has no significant influence on the career growth of knowledge-based female employees,and the mutual promotion between work and family is more obvious in their career growth.Therefore,it is suggested to provide fair competitive environment,break the gender barriers in the workplace;realize the balance between work and family by improving economic support policies for childbearing,improving the maternity leave system,and providing supporting childcare resources,etc.to further improve their vocational ability,stimulate their fertility desire,and promote the balanced development of population,economy and society.
