摘要
创业激情被认为是驱动创业活动、保持创业活力并维系创业企业成长的关键因素。创业需要一群人的共同努力,能否以CEO为轴心,调动核心管理团队每个成员对创业活动的倾情投入直接决定了创业的成败。现有关于创业激情传染的研究尚处于初级阶段,缺乏对复杂多维、多层面创业激情传染现象的深入探析与理论构建。基于此,以典型创业企业SJ公司为案例分析对象,运用扎根理论研究方法,从情感-认知-行为3个成分解析了CEO、管理团队及其成员的创业激情或工作激情的特征表现,揭示了该企业创业激情纵横传染的路径,包含CEO对管理团队以及个体成员的垂直传染路径,以及管理团队与成员个体间的水平双向传染路径。据此提炼出创业激情在CEO、管理团队与个体成员间跨层传染的情感-认知-行为三元路径模型,其中类亲情的情感连结、愿景与目标的共识、团队与个体成员内在的学习与成长需求分别是激情的情感、认知、行为成分自上而下激发的核心关键。
Entrepreneurial passion is considered to be the key factor driving entrepreneurial activity,maintaining entrepreneurial vitality and sustaining the growth of entrepreneurial enterprises.Entrepreneurship needs the joint efforts of a group of people.How the CEO,as the main source of entrepreneurial passion,transmits his full passion to the management team and its members is a topic worthy of in-depth discussion.In the extant research on entrepreneurial passion,although entrepreneurial passion contagion has attracted much attention from scholars,it is still in the primary stage of research,and there is a lack of in-depth analysis and theoretical construction on the phenomenon of complex,multi-dimensional and multi-faceted entrepreneurial passion contagion.According to the theory of emotional contagion,passion can be contagious.As a compound psychological variable,passion contains three components:affect,cognition and behavioral tendency.There are three gaps in extant research literatures on the contagion of entrepreneurial passion.First,there is a lack of specific analysis of the passion composition of entrepreneurial enterprises at different levels(CEO,management team,team members).Second,the research on entrepreneurial passion contagion has paid more attention to the transmission path of emotional and cognitive components,ignoring the possible existence of the transmission of the"behavioral path".The third is that the top-down contagion path of entrepreneurial passion is still in the stage of theoretical analysis,and there is a lack of corresponding empirical research,and the exploration about the cross-layer mechanism of how individual members nested in a team are simultaneously affected by the overall team climate and their team leaders has hardly been reached out.Based on the constituent elements of passion,this paper analyzes the specific manifestations of entrepreneurial passion at different levels within the entrepreneurial enterprise from the three components of affect,cognition and behavior,and constructs an affect-cognitive-behavior ternary path model of the vertical and horizontal transmission of passion among the CEO,management team and individual team members of the entrepreneurial enterprise.The purpose of this study is to promote the cross-level research on entrepreneurial passion contagion,to some extent fill the theoretical gap of multi-dimensional and multi-level entrepreneurial passion contagion,and to provide management methods for entrepreneurial CEOs to activate and maintain the work passions of their management teams and individual members from the three aspects of affect,cognition and behavior.Considering the complexity and exploratory characteristics of this research topic,the single-case research method and the grounded theory research paradigm are adopted to construct the theory.According to the theoretical sampling principle,this study selected SJ company with typical entrepreneurial characteristics as the research object which is subdivided into four levels,i.e.,the overall level of the company,the individual level of the CEO,the management team level and the individual member level.Data was collected through multiple ways,such as in-depth interviews,on-site observations,and the search and arrangement of various internal and external file materials about the company,and so on.Data analysis and theory construction follow the research process of procedural grounded theory,and through the stepwise abstraction of open coding,spindle coding and selective coding,a ternary path model of affect-cognition-behavior in which entrepreneurial passion is transmitted across layers among CEOs,management teams and individual members is constructed.In this model,the affective connection of family-like,the consensus of vision and goal,and the internal learning and growth needs of team and individual members are the core keys to stimulate the affective,cognitive and behavioral components of the passion from top to bottom respectively.Based this path model,the specific management measures to stimulate the passion of team and individual members in entrepreneurial enterprises are put forward.
