摘要
如何提升员工知识共享成为影响组织提升核心竞争力,应对组织危机与挑战的关键驱动因素。整合资源保存理论与社会信息处理理论,构建了正念型领导对员工知识共享的跨层次影响模型,关注员工积极情感与团队心理安全在两者关系的跨层次中介与调节效应。通过对76个团队样本进行实证分析,结果表明:(1)正念型领导对员工积极情感、团队心理安全与员工知识共享具有显著的正向预测效果;(2)员工积极情感与团队心理安全在正念型领导与员工知识共享关系间起到跨层次的中介作用;(3)团队心理安全在员工积极情感与员工知识共享关系间起到显著的跨层次调节效应,团队心理安全感越强,二者之间的正向关系越强。
How to improve employee knowledge sharing has become a key driving factor that affects organizations to enhance their core competitiveness and respond to organizational crises and challenges.Particularly,the sudden outbreak of COVID-19 in 2020 disrupted the business plans and management of many enterprises,and some enterprises even faced a survival crisis.The extant research has shown that knowledge sharing,as the main source for organizations to enhance their core competitiveness and cope with organizational crises and challenges,has become one of the hot topics in both theoretical and practical areas.Meanwhile,the existing studies have revealed that knowledge sharing can help organizations improve organizational learning ability,stimulate and enhance organizational innovation,and cultivate and maintain core competitiveness.However,knowledge sharing has the attribute of individual autonomy and is an extra-role behavior.In the practice process,organization members are unwilling to or even resist knowledge sharing.Based on this,how to improve employee knowledge sharing has significant theoretical and practical implications.Integrating Conservation of Resources Theory with Social Information Processing Theory,this study constructs a cross-level influence model of mindful leadership on employee knowledge sharing,focusing on the different behavioral effects of employee positive affect and team psychological safety in the relationship between mindful leadership and employee knowledge sharing.Through empirical analysis of 76 team samples,the results show that:(1)Mindful leadership has a significantly positive predictive effect on employee positive affect,team psychological safety and employee knowledge sharing.(2)Employee positive affect and team psychological safety play a cross-level mediating role in the relationship between mindful leadership and employee knowledge sharing.(3)Team psychological safety plays a significant cross-level moderating effect in the relationship between employee positive affect and employee knowledge sharing.The stronger the team psychological safety,The stronger the positive relationship between employee positive affect and employeeknowledge sharing.This study provides some significant implications.First,this study explores the multilevel relationship between mindful leadership and employee knowledge sharing,and the conclusion shows that mindful leadership has a positive impact on employee knowledge sharing.On the one hand,the conclusion of this study responds to the existing research advocating that future research should pay attention to the related research of mindful leadership and further enrich the theory of mindful leadership.On the other hand,this study also broadens the scope of influencing factors and perspectives of employee knowledge sharing,and expands the knowledge sharing theory.Second,this study systematically examines the mechanism of the effect of mindful leadership on employee knowledge sharing from two lens of individual emotion and team climate,which is helpful to deepen the overall explanation of the effect of leadership behavior on employee knowledge sharing.Besides,it deeply discusses the important process mechanism of employee positive emotion and team psychological safety on mindful leadership triggering employee knowledge sharing,further deepening the theoretical explanation and application of resource conservation theory and social information processing theory in the relationship between them.Finally,the conclusion responds to the research advocacy of social information processing theory,that is,it advocates that future research should pay attention to the influence of situational characteristics of team on the process of social individual information processing of employees.In addition,it reveals the boundary conditions of the effect of mindful leadership on employee knowledge sharing,and increases the situational characteristics of the relationship between mindful leadership and employee knowledge sharing.
