无边界职业生涯对职业高原与组织承诺的双刃剑效应

The double-edged effect of borderless career on career plateau and career organizational commitment

摘要 本文基于生涯构建理论,以无边界职业生涯为调节变量,对321份调查问卷数据样本进行分析,论证了职业高原影响组织承诺的边界条件。结果表明:无边界职业生涯具有“双刃剑”效应,具体表现为无边界心态对组织承诺和职业高原产生积极的作用,而组织流动倾向对组织承诺和职业高原却产生消极的作用。无边界职业生涯在职业高原负向影响组织承诺的过程中发挥调节作用,即持有高无边界职业生涯态度的员工,会促进职业高原与组织承诺的负向影响。研究为企业管理者和个人应对无边界职业生涯与职业高原提供了理论支撑和实践指导。 Based on the career construction theory,this paper analyzed 321 survey questionnaire data samples with borderless career as the adjusting variable,and empirically studied the boundary conditions of career plateau affecting organizational commitment.The results show that borderless career has a"double-edged sword"effect,specifically,borderless mentality has a positive effect on organizational commitment and career plateau,while organizational mobility tendency has a negative effect on organizational commitment and career plateau.Borderless career plays a moderating role in the negative impact of career plateau on organizational commitment,that is,employees with high borderless career attitude have a stronger negative impact of career plateau on organizational commitment.The research provides theoretical enlightenment and practical guidance for enterprise managers and individuals to cope with borderless career and career plateau.
