摘要
人才管理是从组织整体战略层面上对组织人力资本的认识、计划、获取、开发和保持。人才管理尤其是对关键岗位人员的管理,是组织可持续的竞争优势的重要来源。该文回顾了以往人才管理领域的研究,明确了人才管理的概念和特征,并基于能力—动机—机会理论,对新时代人才管理面临的诸多问题进行了梳理和分类,力图从更整体、全面的视角,分析现阶段组织人才管理在能力、动机和机会等方面所面临的挑战。在此基础上,提出了新时代对人才管理所面临挑战的应对策略,包括:增强对人才能力的战略关注,强化人才培养和评价考核;增强对人才工作动机的跟踪把握,积极引导和调整优化人才价值观;对人才工作机会的多样化提供和切实保障。
Talent management refers to recognition,planning,acquisition,development and maintenance of the organization's human capital from the overall strategic level of the organization.In particular,the management of personnel in key positions is an important source of the organization's sustainable competitive advantage.This paper reviews the research in the field of talent management,clarifies the concept,connotation and characteristics of talent management,sorts out and classifies many challenges faced by talent management based on the Ability-Motivation-Opportunity Theory,and tries to analyze the challenges faced by organization's talent management in terms of ability,motivation and opportunity at the current stage from a more holistic and comprehensive perspective.On this basis,this paper puts forward strategies to cope with the challenges faced by talent management,including strengthening the strategic attention to talent's ability,strengthening the talent training,evaluation and assessment,enhancing the tracking and grasp of talent's work motivation,actively guiding,adjusting and optimizing talent values,and enhancing the diversifi ed provision and practical guarantee of talent's work opportunities.
