摘要
基于自我调节理论,构建并检验一个有调节的中介效应模型,探讨新生代员工反馈寻求行为对工作绩效的影响以及促进定向的调节效应.结果发现:①反馈寻求行为提升了新生代员工的工作投入和工作绩效;②反馈寻求行为通过工作投入提升了工作绩效;③促进定向既调节反馈寻求行为与工作投入的正向关系,也调节了反馈寻求行为与工作绩效的正向关系.这说明新生代员工的促进定向在反馈寻求行为与工作投入,以及反馈寻求与工作绩效之间起到一定的促进作用.
Based on self-regulation theory,a moderated mediating effect model was constructed and tested to explore the effects of feedback seeking behavior on job performance and the moderating effect of promotion focus among new generation employees.Results that①feedback-seeking behavior improved new generation employees'work engagement and performance;②feedback-seeking behavior improved work performance through work engagement;and③Promotion focus not only moderates the positive relationship between feedback seeking behavior and work engagement but also moderates the positive relationship between feedback seeking behavior and work performance.The promotion focus level of new generation employees plays a significant facilitating role in the linkage between feedback-seeking behavior and work engagement,as well as feedback-seeking and job performance.
