基层医疗集团通过引进博士后提升科研实力的探索与实践——以深圳市罗湖医院集团为例

Primary medical group’s exploration to enhance the strength of scientific research through the introduction of post-doctors:taking Shenzhen Luohu hospital group as an example

目的研究医院集团博士后现状,分析提升博士后科研能力的管理措施并提出思考,为医院博士后管理工作提供参考。方法对基地成立前后博士后研究人员的学科领域结构、项目情况、科研经费情况进行了分析和比较。结果博士后参与科研工作前后,省级及以上项目数有差异(P<0.01)。医院集团科技量值排名、三级公立医院绩效考核科研指标得分率呈上升并稳定的趋势。泌尿外科在中国医院科技量值(2018—2021年度)进入百强,变态反应科在中国医院科技量值(2020—2021年度)进入百强,检验科在华南地区检验医学排行榜(2018年度)进入十强。结论博士后的培养工作对医院科研实力、科技量值有显著的提升。通过采取制定科学管理体系、健全考核评价体系、鼓励科技创新、促进科研型向临床型转化等措施,以适应现代医院博士后管理发展需要。

Objective To analyze management measures that improved postdoctoral researcher’s capabilities based on the current research situation of postdoctoral researchers in Luohu Hospital Group,and propose suggestions for future reference in hospital postdoctoral management.Methods To compare and analyze the discipline structure,project status,and research funding of postdoctoral researchers before and after the establishment of the Postdoctoral innovation base.Results Before and after participating in scientific research,the number of at or above provincial projects was P<0.01.The hospital ranking of Science and Technology Evaluation Metrics(STEM)and the scoring rate of scientific research indicators in performance evaluation of tertiary public hospitals are showing an upward and stable trend.Urology Department has ranked among the top 100 in STEM(from 2018 to 2021),Allergy Department has ranked among the top 100 in STEM(from 2020 to 2021),and Laboratory Department has ranked among the top 10 in the list of laboratory medicine in South China(2018).Conclusion Postdoctoral training has significantly improved the scientific research strength and technological value of hospitals.Measures such as establishing a scientific management system,improving the assessment and evaluation system,encouraging scientific and technological innovation,and promoting the transformation of scientific research type to clinical type are taken to meet the development needs of modern hospital postdoctoral management.
