摘要
基于情绪与认知整合框架,采用道德许可理论和资源保存理论,探讨了挑战型组织公民行为对员工时间侵占行为的影响机制。通过对358份两阶段员工数据进行分析,结果表明:挑战型组织公民行为正向影响员工时间侵占行为;心理特权和情绪耗竭在其中发挥中介作用;职场地位正向调节挑战型组织公民行为与心理特权的关系,以及心理特权在挑战型组织公民行为与时间侵占行为之间的中介作用;职场地位负向调节挑战型组织公民行为与情绪耗竭的关系,以及情绪耗竭在挑战型组织公民行为与时间侵占行为之间的中介作用。
Based on the integrated framework of emotion and cognition,this paper explores the potential relationship between challenge-oriented organizational citizenship behavior(COCB)and time banditry behavior based on moral license theory and conservation of resources theory.Results of the analysis of the data of 358 two-stage employees shows that,COCB is positively related to time banditry behavior.Psychological entitlement and emotional exhaustion mediate the relationship between COCB and time banditry behavior.Workplace status positively moderates the relationship between COCB and psychological entitlement and the mediation effect of psychological entitlement,and negatively moderates the relationship between COCB and emotional exhaustion and the mediation effect of emotional exhaustion.
