摘要
组织发展面临的张力越来越普遍,悖论管理、团队绩效日益引起理论界关注。基于路径目标理论和社会学习理论,通过对673名员工和62个团队领导的配对调查数据,采用多层结构方程模型进行统计分析,探索悖论管理行为与下属默契在道德型领导和团队绩效之间的跨层中介效应。结果表明,道德型领导与悖论管理行为显著正相关,悖论管理行为与下属默契在道德型领导和团队绩效之间起到跨层中介作用。研究通过整合道德领导力与悖论管理行为,进一步从理论上分析领导者如何应对矛盾的紧张局势,对未来寻求悖论管理行为和其他领导风格之间互动研究具有借鉴意义。
Based on the path-goal theory and social-learning theory,this paper analyzes the matching data of 673 employees and 62 team leaders by using the multi-level structural equation model,and explores the multilevel mediating effect of paradoxical management behavior and subordinates'tacit understanding on ethical leadership and team performance.The results show that ethical leadership is positively correlated with paradoxical management behavior;subordinates'tacit understanding is positively correlated with paradoxical management behavior and team performance;paradoxical management behavior and subordinates'tacit understanding play a multilevel chain mediating effect between ethical leadership and team performance.Finally,the research results are discussed and the future research is prospected.
