服务型社会组织愿景与绩效的多重因果逻辑关联研究--基于全国百强社会工作服务机构申报单位的分析

A Study on the Multiple Causal Logical Relations between Vision and Performance of Service-oriented Social Organizations--Based on Analysis of the Organizations Competing for China's Top 100 Social Work Service Organizations

摘要 愿景是组织文化建设的核心内容,对服务型社会组织的发展具有重要影响。基于申报全国百强社会工作服务机构的180家单位样本,运用文本分析法归纳出包含专业性、伦理性、政策性、公益性和挑战性5项属性的服务型社会组织愿景理论框架,进一步将5项愿景属性作为条件变量,采用清晰集定性比较分析(csQCA),探究组织愿景与绩效间的多重因果逻辑关联,研究发现实现组织高绩效的3个愿景组态,均以挑战性愿景为必要条件,总结命名为力拔头筹型、义利相济型和兼收并蓄型愿景;同时发现组织非高绩效的6个愿景组态,总结命名为安常守故型、刚强严苛型、华而不实型、无源之水型、水土不服型和生搬硬套型愿景。从中国最具影响力的社会工作服务机构实践出发,揭示服务型社会组织愿景的内在模式及其与组织绩效的多重因果逻辑关联,不仅为理解服务型社会组织愿景的重要性做出理论贡献,而且为指导服务型社会组织的组织文化建设提供了可行性实践思路。 Vision is the core element of organizational culture construction.Organizations that are generally considered great have a more compelling vision.Service-oriented social organizations are important subjects in building a social governance pattern of co-construction,co-governance and co-sharing,and have a clear value orientation.Therefore,the vision is not only the organizational element of the foundation of a service-oriented social organization,but also an important part of improving its internal governance.We take 180 social work service organizations that have competed for National Top 100 Social Work Service Organizations in China as sample organizations for the research.Based on the text analysis of the relevant materials of the vision expression of these sample organizations,and through three-level coding,this study firstly summarizes a theoretical framework of the vision of service-oriented social organizations consisting of five attributes:professionalism,ethics,policy,public welfare and challenge.Secondly,we use the Crisp-set Qualitative Comparative Analysis(csQCA)to analyze the multiple causal logic relationships between vision and performance of these service-oriented social organizations,with the above five vision attributes as the condition variables,and the relative performance of the sample organization's revenue and the number of clients in the past year as the outcome variables.Using fsQCA3.0 and other software,we analyze the necessary conditions and sufficient conditions with the truth table,and finally we identify,after the Boolean Minimization,three vision configurations for high-performance organization and six vision configurations for non-high-performance organization.All vision configurations for high-performance organization have challenge vison as necessary conditions.We summarize and name them as take-the-lead vison,combining-righteousness-and-benefit vision,and all-embracing vision.The six vision configurations for non-high-performance organization are named as old-fashioned and ignorant-of-change vision,strong and strict vision,showy and not substantial vision,water without a source vision,unacclimatized vision,and copy blindly vision.The research findings show that there is an important correlation between vision and performance of service-oriented social organizations,and multiple combinations of vision attributes could produce high organizational performance.Based on the practice of the most influential social work service organizations in China,this study reveals the localization vision model of service-oriented social organizations and the multiple causal logical correlation between the vision and performance of service-oriented social organizations,which not only provides a localized theoretical framework for understanding the vison of service-oriented social organizations in China,but also makes theoretical contributions to the research of Chinese social organizations.Moreover,the finding of equivalent causal path of different combination of vision attributes on the performance of service-oriented social organizations responds to the theoretical proposition of the positive effect of organizational soft power on organizational performance,and provides feasible practical implications for guiding the construction of organizational culture of service-oriented social organizations.Service-oriented social organizations should pay equal attention to“hard power”and“soft power”in their construction of organizational vision.They should combine vision construction with the needs of the social development and the actual situation of the organization,benefiting from the western values of public welfare and absorbing the spiritual core of Chinese culture,to achieve the harmonious resonance with the public and their clients.
