摘要
目的:探索领导风格对基层社会心理服务骨干人员(以下简称骨干人员)知信行的影响,为基层社会心理服务体系建设试点工作中领导风格与管理方式的改进提供借鉴。方法:2021年9—10月对北京市C区161名骨干人员进行问卷调查,采用单因素和多因素分析方法分析领导风格对骨干人员知信行的影响。结果:骨干人员对社会心理服务相关知识正确率平均为69.46%,对试点工作积极态度率平均为86.80%,74.53%的街乡骨干人员未参与过心理卫生知识技能培训。多因素分析结果显示,魅力领导为骨干人员社会心理服务知识掌握情况的正向影响因素(β=8.663,P<0.05),智力激发为骨干人员态度情况的正向影响因素(OR=1.955,95%CI为1.205~3.174,P<0.05),个性化关怀为骨干人员培训参与情况的正向影响因素(OR=1.572,95%CI为1.034~2.388,P<0.05)。结论:北京市C区基层领导在社会心理服务体系建设试点工作中多采用变革型领导风格,有利于引导骨干人员掌握社会心理服务相关知识。善于运用魅力领导、智力激发和个性化关怀的变革型领导,可以使骨干人员实现从认知到创新性思维再到个人能力的全面提升。
OBJECTIVE To explore the influence of grassroots leadership style on the knowledge,atudes and behavior of psy-chosocial service cadres,and to provide reference for the improvement of grassroots leadership style and management style in the pi-lot construction of psychosocial service system.METHODS A questionnaire survey was conducted from September to October of 2021 among 161 psychosocial service cadres in Beijing C.The influence of grassroots leadership style on cadres'knowledge,atti-tudes,and behaviors was analyzed using univariate and multifactor analysis.RESULTS The average correct rate of grassroots back-bone personnel's knowledge related to psychosocial services was 69.46%,the average positive attitude rate toward the pilot was 86.80%,and 74.53%of street and township backbone personnel had not participated in mental health knowledge and skills training.The results of multifactor analysis showed that charismatic leadership was a positive influencing factor for the knowledge of psychoso-cial services of the backbone(β=8.663,P<0.05),intellectual stimulation was a positive influencing factor for the attitude of the backbone[OR=1.955,95%CI(1.205,3.174),P<0.05],and personalized care was a positive influencing factor for the training par-ticipation of the backbone The positive influence of personalized care as a factor of training participation of key personnel[OR=1.572,95%CI(1.034,2.388),P<0.05].CONCLUSION The leadership style is more condueive to guiding cadres to master the knowledge of psychosocial services,and the transformational leadership,which is good at using charismatic leadership,intellctual stimulation and personalized care,can enable cadres to achieve a comprehensive improvement from cognition to innovative thinking to personal competence.
