培训满意度在医学专硕主动性人格与职业倦怠间的中介作用

摘要 目的 分析医学专业硕士研究生(简称“专硕”)主动性人格与职业倦怠的关系,探索培训满意度的中介调节作用,以期在理论上丰富主动性人格对职业倦怠的作用机制,同时能够在管理实践中提出减少医学专硕职业倦怠发生的建议。方法 选取2022年1—5月浙江大学医学院第四临床医学院住院医师规范化培训基地的学员140名,采用一般资料调查表、主动性人格量表、培训满意度量表和职业倦怠量表(Maslach burnout inventory-general survey,MBI-GS)进行调查。结果 研二学生MBI-GS得分显著高于研一学生,差异有统计学意义(t=-2.74,P <0.01)。医学专硕主动性人格与职业倦怠呈负相关,差异有统计学意义(r=-0.248,P <0.01),与培训满意度呈正相关,差异有统计学意义(r=0.423,P<0.01)。培训满意度和职业倦怠呈负相关,差异有统计学意义(r=-0.395,P <0.01)。培训满意度是医学专硕主动性人格预测职业倦怠的中介变量,起完全中介作用,间接中介效应占总效应比为55.56%。结论 医学专硕的主动性人格和培训满意度是影响职业倦怠的重要因素,培训满意度在主动性人格与职业倦怠之间起完全中介作用。 Objective The relationship between proactive personality and job burnout was analysed in clinical postgraduate students,and the intermediary role of the training satisfaction was exploded in order to theoretically enrich the mechanism of proactive personality on job burnout,and at the same time to propose recommendations on reducing the occurrence of job burnout in clinical postgraduate students in management practice.Methods A total of 140 students Zhejiang University School of Medicine from January to May 2022 were selected from the resident standardized training base of the Fourth School of Clinical Medicine,the questionnaire,the active personality inventory,the training satisfaction inventory and the Maslach Burnout inventory-general survey(MBI-GS)were used.Results The score on MBI-GS of the second-year students was significantly higher than that of the first-year students(t=-2.74,P<0.01).Proactive personality of medical master was negatively correlated with job burnout(r=-0.248,P<0.01),and positively correlated with training satisfaction(r=0.423,P<0.01).Training satisfaction was negatively correlated with job burnout,and the difference was statistically significant(r=-0.395,P<0.01).Training satisfaction had full mediating effect between proactive personality and job burnout,the indirect mediation effect accounted for 55.56%of the total effect.Conclusion Proactive personality and training satisfaction are important factors that influence job burnout for clinical postgraduate students.Training satisfaction has full mediating effect between proactive personality and job burnout.
