组织支持氛围对组织效能的影响机制研究

Research on the Influence Mechanism of Organizational SupportiveClimate on Organizational Effectiveness

为探索组织支持氛围对组织效能的影响及其作用机制,基于社会交换理论,对488份有效问卷进行实证分析,运用层次回归分析方法检验了组织支持氛围、员工创造力、知识分享意愿与组织效能间的关系。结果表明:①组织支持氛围对组织效能的直接效应正向显著;②员工创造力对组织效能有较高的促进作用;③员工创造力在组织支持氛围和组织效能间的关系中发挥部分中介作用;④知识分享意愿能够调节员工创造力与组织效能之间的关系,且知识分享意愿正向调节组织支持氛围通过员工创造力影响组织效能这一间接效应。总之,组织支持氛围正向促进组织效能。

In order to explore the influence of organizational support climate on organizational effectiveness and its mechanism,an empirical analysis was made on 488 valid questionnaires based on the social exchange theory,and hierarchical regression analysis was used to test the relationships among organizational support climate,employee creativity,knowledge sharing willingness and organizational effectiveness.The results show that:①the direct effect of organizational support atmosphere on organizational effectiveness is significantly positive;②Employee creativity has a high promotion effect on organizational effectiveness;③Employee creativity plays a partial mediating role in the relationship between organizational support atmosphere and organizational effectiveness;④Knowledge sharing willingness moderates the relationship between employee creativity and organizational effectiveness,and knowledge sharing willingness positively moderates the indirect effect that organizational support atmosphere influences organizational effectiveness through employee creativity.It is concluded that organizational support atmosphere positively promotes organizational effectiveness.
