摘要
目的了解职业认同在高校辅导员工作家庭冲突和职业倦怠中的调节作用。方法选取广东、河北等四省9所高校的240名高校辅导员,使用Maslach职业倦怠问卷-教育版(MBI-ES)、双向工作-家庭冲突问卷(BSWFC)和职业认同问卷(PIQ)进行调查。结果共185名(79.4%)高校辅导员存在职业倦怠;MBI-ES评分在不同工龄辅导员之间比较,差异有统计学意义(P<0.05);BSWFC评分在不同性别、婚姻状况及学历水平的辅导员之间比较,差异均有统计学意义(P<0.05);PIQ评分在不同工龄辅导员之间比较,差异亦有统计学意义(P<0.05)。高校辅导员MBI-ES与BSWFC评分呈正相关(P<0.01),与PIQ评分呈负相关(P<0.01)。职业认同在工作家庭冲突和职业倦怠间起调节作用(P<0.05)。结论高校辅导员的职业倦怠检出率较高,经过调研分析发现,这一职业群体出现倦怠情况的主要原因之一在于工作和家庭之间产生了多种矛盾冲突,而对于高校辅导员的职业认同在一定程度上能够调节工作和家庭的冲突与职业倦怠的关系。
Objective To explore the moderating effect of professional identity on work-family conflict and job burnout in university instructors.Methods A total of 240 university instructors from 9 universities in 4 provinces were recruited and assessed with Maslach Burnout Inventory-Education Survey(MBI-ES),Bi-directional Scale of Work-Family Conflict(BSWFC),and Professional Identity Questionnaire(PIQ).Results 185(79.4%)university instructors reported job burnout.There existed significant differences in MBI-ES scores and PIQ scores among university instructors with different working ages(P<0.05).University instructors with different genders,marital status and educational levels also showed different BSWFC scores(P<0.05).MBI-ES score was positively correlated with BSWFC score(P<0.01),and negatively correlated with PIQ score(P<0.01).Professional identity moderated the relation between work-family conflict and job burnout(P<0.05).Conclusion The detection rate of job burnout among university instructors is relatively high.Work-family conflict is a risk factor for job burnout of university instructors,and their professional identity may moderate the relationship between work-family conflict and job burnout to a certain extent.
