摘要
基于社会信息加工理论,立足于中国组织情境,探讨了领导幽默对员工失败学习行为的作用机制。通过对北京一家高科技企业516份三时点“领导-下属”匹配的问卷数据进行分析,结果表明:员工结构需求显著负向调节领导幽默与员工心理安全之间的关系,即员工的结构需求越高,领导幽默与员工心理安全之间的正向关系越弱;员工心理安全对其失败学习行为具有显著的正向影响;领导幽默与员工结构需求的交互作用通过心理安全间接影响员工失败学习行为。
Based on the organizational context of China,this paper analyzed the effect of leader humor on employee learning from failure by social information processing theory.Based on the analysis of survey of 516"Leader-subordinate"matching questionnaire from a high-tech enterprise located in Beijing,results show that,employee personal need for structure negatively moderates the effect of leader humor on employee psychological safety,such that the positive effect is weaker for those employees with higher level of personal need for structure.Moreover,employee psychological safety is positively and significantly associated with learning from failure.Finally,psychological safety mediates the relationship between the interaction of leader humor and employee personal need for structure and employee learning from failure.
