健康促进型领导对组织公民行为的影响研究

Research on the Impact of Health-Promoting Leadership on Organizational Citizenship Behavior

企业在复杂的商业环境中面临着前所未有的新挑战,想要在市场竞争中占领一席之地,需要最大限度地发挥员工的组织公民行为。基于社会交换理论和社会学习理论,以组织认同为中介变量,自我监控为调节变量,对北京、上海和广州电商企业的400名员工进行调研,探讨了健康促进型领导对组织公民行为的影响关系。研究结果表明:健康促进型领导对组织公民行为具有显著正向影响;健康促进型领导对组织认同具有显著正向影响;组织认同对组织公民行为具有显著正向影响;组织认同在健康促进型领导与组织公民行为之间起到部分中介作用;自我监控在组织认同与组织公民行为之间起调节作用,当员工为高自我监控者时,组织认同对组织公民行为的正向影响被削弱。

At present,enterprises are facing unprecedented new challenges in the complex business environment.If they want to occupy a place in the market competition,they need to maximize the organizational citizenship behavior of employees.Based on social exchange theory and social learning theory,with organizational identity as the mediating variable and self-monitoring as the moderating variable,a survey of 400 employees was conducted in the e-commerce industry in Beijing,Shanghai,and Guangzhou to explore the impact of health-promoting leadership on the organizational citizenship behavior.The research results show that health-promoting leadership has a significant positive impact on both organizational citizenship behavior and organizational identity.Organizational identity has a significant positive impact on organizational citizenship behavior and plays a partial mediating role between health-promoting leadership and organizational citizenship behavior.Self-monitoring plays a moderating role between organizational identity and organizational citizenship behavior.When employees are high self-monitors,the positive impact of organizational identity on organizational citizenship behavior is moderated by weakening.
