摘要
为解析企业科技人才集聚与科技人才创新能力之间关系,以10家知识型企业的235名科技工作人员为研究对象,基于知识基础理论和资源保存理论,从微观视角构建了企业组织内部科技人才聚集作用于科技人才创新能力的理论模型;运用层次回归分析法验证了组织内部科技人才聚集有利于提升科技人才创新能力,知识交流对二者关系起到部分中介作用;且在科技人才的组织支持感较强的情况下,知识交流对科技人才创新能力的促进作用更大。
In order to analyze the relationship between scientific and technological talents agglomeration and their innovative capacity,based on the knowledge-based theory and resource preservation theory,this paper takes 235 scientific and technological talents from 10 knowledge-based enterprises as the research object,and constructs a model of scientific and technological talents agglomeration on innovative capacity from a micro perspective.The hierarchical regression analysis shows that the agglomeration is conducive to improving scientific and technological talents'innovative capacity,and knowledge exchange plays a partial mediating role in the relationship between the two.And in the case of strong organizational support,knowledge exchange has a greater role in promoting the innovative capacity of scientific and technological talents.
