摘要
目的:了解三级甲等医院护士组织支持感现状,从个体内部和外在环境两个层面探索其影响因素。方法:通过一般资料问卷、护理工作环境量表以及护士组织支持感量表对长沙市三级甲等医院在岗护士开展线上问卷调查。结果:328名护士的组织支持感量表总得分为(43.93±7.91)分,各条目均分为(3.38±0.61)分。逐步回归分析结果显示,个体内部因素(月收入、学历)和外在环境均会影响三级甲等医院护士组织支持感得分,解释总变异的45.1%。结论:三级甲等医院护士支持感处于中等水平,但仍然有一定的改善空间,并受个体内部(月收入、学历)和外在环境的影响。因此,护理管理者可通过完善薪酬体系、鼓励在职护士提升学历、改变护理工作环境等多方面提升护士的组织支持感。
Objective:To understand the status quo of nurses′perceived organization support(POS)in tertiary grade A hospitals and explore its influencing factors from both the internal and external levels of the individual.Methods:An online questionnaire survey was conducted among on-the-job nurses in tertiary grade A hospitals of Changsha,including the general information questionnaire,the Nursing Work Index(NWI),and the Nurses′Perceived Organization Support Scale.Results:The POS total score of328 nurses was(43.93±7.91),and the average score of each item was(3.38±0.61).The stepwise regression analysis showed that individual internal factors(monthly income and academic qualifications)and external environment would affect the POS score of nurses in tertiary grade A hospitals,explaining 45.1%of the total variation.Conclusions:The POS of nurses in tertiary grade A hospitals is at a moderate level,but there is still room for improvement,and it is affected by the individual′s internal(monthly income and academic qualifications)and external environment.Therefore,nursing managers could improve nurses′POS by improving the salary system,encouraging in-service nurses to improve their academic qualifications,and changing the nursing work environment.
