A Literature Review of Exploitative Leadership

摘要 剥削型领导是指领导采取欺压下属的方式来谋取个人私利的过程,其以领导自利为典型特征,已成为负面领导力研究领域的一个热点话题。目前,剥削型领导的主题研究仍处于起步阶段,与该主题相关的系统述评尤为缺乏。基于此,本研究阐述了剥削型领导的概念内涵及测量,从暗黑人格以及绩效压力等方面梳理了剥削型领导的影响因素,从员工的近端结果(如情绪、认知等)及远端结果(如工作态度、工作行为等)方面概括了其作用效果,从资源保存理论、自我损耗理论及情感事件理论等主要理论视角归纳了其发挥作用的影响机制,并从情境因素(如宽恕氛围等)与个体因素(如宜人性等)两方面论述了其发挥作用的边界条件。未来研究可从关注剥削型领导的本土化内涵与测量、探索前因变量、拓展研究层次以及考察其对领导自身的影响等方面作进一步探讨。 Exploitative leadership refers to a highly selfish leadership with a primary focus on the pursuit of self-benefit but at the expense of employees'interests,which has become a hot topic in the research field of negative leadership.Nowadays,the research on the theme of exploitative leadership is still in its infancy,and the systematic review related to this theme is particularly lacking.Based on previous studies on exploitative leadership,the present paper makes a systematic review of the exploitative leadership.First,it expounds the conception and the measurement of exploitative leadership.Second,it sorts out the antecedents of exploitative leadership from the dark triad personality and performance pressure,summarizes its consequences from the proximal outcomes(e.g.,employees'emotion and cognition)and the distal outcomes(e.g.,job attitude and job behavior),introduces its mediating mechanisms mainly from the perspectives of conservation of resource theory,ego depletion theory and affective events theory,and discusses its contextual factors from two aspects:situational factors such as forgiveness climate and individual factors such as agreeableness.Future research can focus on the concept and measurement of exploitative leadership in the Chinese organizational context,examine its antecedents,expand the research on its research levels,and explore its effects on leaders themselves.
