从冲突到和谐:高校教师角色压力对职场偏差行为的影响机制研究——基于负面情绪的中介效应和心理资本的缓冲效应

From Conflict to Harmony:A Study on the Contributory Mechanism of Role Stress of College Teachers on Workplace Deviant Behavior——Based on Mediating Effect of Negative Emotions and Buffer effect of Psychological Capital

本文以高校教师的角色压力为自变量、负面情绪为中介变量、心理资本为调节变量,考察各变量对职场偏差行为的影响。通过调研湖南、江西、四川、陕西、江苏、广东、辽宁、黑龙江等八地的高校教师,共获得722份有效数据。分析结果表明:高校教师普遍具有较强的角色压力,职场偏差行为也时有发生;高校教师的角色压力与职场偏差行为之间具有显著相关,负面情绪在角色压力与职场偏差行为之间具有中介效应,心理资本具有较强的缓冲效应;性别与负面情绪、职场偏差行为正相关,且男教师的角色压力更大,更容易产生组织偏差行为。本文最后从组织层面和个人层面提出了缓解角色压力、减少职场偏差行为的相关建议。

This study investigates the effects of each variable on workplace deviant behavior,using college teachers’role stress as the independent variable,negative emotion as the mediating variable,and psychological capital as the moderating variable.By researching college teachers in eight regions,including Hunan,Jiangxi,Sichuan,Shaanxi,Jiangsu,Guangdong,Liaoning and Heilongjiang,we obtained 722 valid data.The results showed that college teachers generally have strong role stress,and workplace deviant behavior occurs from time to time.There is a significant correlation between role stress and workplace deviant behavior of college teachers.Negative emotions have a mediating effect between role stress and workplace deviant behavior,and psychological capital has a strong buffer effect.Gender is positively related to negative emotions and workplace deviant behavior,and male teachers are more likely to have organizational deviant behaviors due to greater role stress.The paper concludes with recommendations to alleviate role stress and reduce workplace deviant behavior at both the organizational and individual levels.
