摘要
外部环境的快速变化要求企业不断创新,而企业创新是以员工个体创新为基础的,员工创新是企业发展的动力和源泉。领地行为是普遍存在于组织中的个体行为,是主体为了构建、告知、维护和修复领地而采取的一系列行为,包括标记行为和防卫行为。从组织内员工领地行为出发,结合知识隐藏和集体主义这两个变量,实证考察领地行为和员工创新绩效之间的关系和影响路径,可以发现,不同的领地行为对创新绩效的影响不同,其中,标记行为和防卫行为对员工创新绩效分别呈显著正相关和显著负相关,知识隐藏在领地行为与员工创新绩效之间起中介作用,集体主义在领地行为与员工创新绩效之间起调节作用。
The rapid change of the external environment requires enterprises to keep innovating.Enterprise innovation is based on the individual innovation of employees,and employee innovation is the power and source of enterprise development.Territorial behavior is a common individual behavior existing in an organization,which is a series of behaviors taken by the subject in order to construct,inform,maintain and repair the territory,including marking behavior and defending behavior.Starting from employees'territorial behavior in an organization,the study combines the two variables of knowledge hiding and collectivism to empirically analyze the relationship between territorial behavior and employees'innovation performance and the transmission mechanism.Results indicates that different territorial behavior has different impact on innovation performance,among which marking behavior is significantly positively related to employees'innovation performance,and defending behavior is negatively related to innovation performance.Knowledge hiding plays mediating role,while collectivism plays moderating role between territorial behavior and employees'innovation performance.
