以护士晋阶理论为视角的动机性访谈在低年资护士职业发展中的应用研究

摘要 目的探讨以护士晋阶理论为视角的动机性访谈对低年资护士心理韧性、职业倦怠、职业成熟度及成长情况的影响。方法采用队列研究方法,选取甘肃中医药大学附属医院2016—2018年入职的70名护士为研究对象,对照组采用低年资护士岗位培训方案,干预组在对照组的基础上进行以护士晋阶理论为视角的动机性访谈干预。采用心理弹性量表(CD-RISC-10)、护士职业倦怠量表(NBS)、职业成熟度量表进行调查,并通过随访了解护士成长情况。结果干预组CD-RISC-10、NBS、职业成熟度量表得分均高于对照组(P<0.01)。结论以护士晋阶理论为视角的动机性访谈能帮助护士确定职业目标,激发其内在动力,提高其心理韧性,使其能有效应对职业倦怠进行职业生涯规划。 Objective To explore the impact of motivational interviews from the perspective of nurse advancement theory on the psychological resilience,vocational burnout,career maturity,and growth of junior nurses.Methods The cohort study method was used to select 70 nurses who entered the Affiliated Hospital of Gansu University of Chinese Medicine from 2016 to 2018 as the research objects.The control group adopted the post training program for junior nurses,and the intervention group conducted motivational interview intervention based on the promotion theory of nurses on the basis of the control group.The 10-item Connor-Davidson Resilience Scale(CD-RISC-10),Nursing Burnout Scale(NBS),and Career Maturity Scale were used to investigate and understand the growth of nurses through follow-up.Results The scores of CD-RISC-10,NBS,and Career Maturity Scale in the pre group were higher than those in the control group(P<0.01).Conclusion Motivational interview from the perspective of nurse promotion theory can help nurses to determine their career goals,stimulate their internal motivation,improve their psychological resilience,and enable them to effectively deal with vocational burnout for career development planning.
