新时代乡村幼儿园教师从业动力影响因素研究

摘要 提升乡村幼儿园教师从业动力是建设新时代高质量乡村学前教育的关键,是实现乡村振兴的源泉。通过访谈法获得9份访谈文本资料,通过案例法获得14份案例文本资料,基于扎根理论,使用NVIVO12.0对23份文本资料进行三级编码分析得出,乡村幼儿园教师从业动力影响因素包含吸引因素和维持因素。依据吸引因素、维持因素与乡村幼儿园教师从业动力的内在关系构建乡村幼儿园教师从业动力影响因素模型,提出明确乡土情怀与教育能力并举的职前培养目标、构建薪资福利与编制职称并重的职业保障体系、提供有助于乡村幼儿园教师专业成长的培训资源、改善园所提供以营造具有人文关怀的工作环境的建议。 Improving the motivation of rural kindergarten teachers is the key to building high-quality rural preschool education in the new era and the source of rural revitalization.The study obtained 9 interview text materials through the interview method and 14 case text materials through the case method.Based on the rooted theory,NVivo12.0 was used to conduct a three-level coding analysis of 23 text materials,and it was concluded that the influential factors of rural kindergarten teachers’career motivation included attraction factors and maintenance factors.According to the internal relationship between attraction factors,maintenance factors and the employment motivation of rural kindergarten teachers,the influential factor model of rural kindergarten teachers’employment motivation is constructed.Some suggestions were put forward to clarify the preservice training objectives of combining local feelings and educational ability,construct a vocational security system that attaches equal importance to salary and welfare and establishment of professional titles,provide training resources conducive to the professional growth of rural kindergarten teachers,and improve the working environment provided by kindergartens to create humanistic care.
