个体因素与管理举措:什么会影响教师对课后服务的投入——基于B市131所中小学调查数据的多水平分析

摘要 随着质量提升逐渐成为课后服务供给的重要目标,教师的课后服务投入度应当得到高度重视。对B市131所中小学8924名教师的课后服务调查数据进行多水平分析发现:在个体因素方面,性别、任教学科、职称与是否为教研组长和骨干教师是教师课后服务度的重要预测变量,教师的价值感知和压力感知亦存在显著影响;在学校管理举措层面,有效激励和意见征询是促进教师课后服务的重要举措。为提高教师的课后服务投入度,要加强对此的关注,形成针对性策略,重视价值引导与减负提质,夯实激励举措,深入听取教师声音。 As quality improvement has gradually become an important goal of after-school service supply,teachers'engagement in after-school services should be highly valued.A multi-level analysis of the after-school service survey of 8,924 teachers in 131 primary and secondary schools in City B shows that:in terms of individual factors,gender,teaching subject,professional title,and whether they are team leaders and backbone teachers are important predictors of teachers'after-school service,and teachers'value perception and pressure perception also have a significant influence;in terms of school management initiatives,effective incentives and opinion solicitation are important measures to promote teachers'after-school services.In order to increase teachers'engagement in after-school services,it is necessary to pay more attention to these aspects,form targeted strategies,attach importance to value guidance,burden reduction and quality improvement,consolidate incentive measures,and carefully listen to the voices ofteachers.
