学术逻辑与市场逻辑共轭效应的制度逻辑——高校绩效管理纷争的破解之道

摘要 绩效管理在促进组织和个人绩效提升的同时,极大地改变了高校教师的学术生活方式和组织的深层结构,但管理者和教师却对绩效管理表现出互为矛盾的立场,焦点在于是遵循市场逻辑还是学术逻辑上的认识分野。显然,绩效管理需要平衡强制性、目标性和效益性的市场逻辑和自由性、探索性、知识性的学术逻辑的关系才能够实现效率与学术的双重目标。但学术逻辑和市场逻辑的融合存在界面阻抗,需通过创新绩效管理制度降低价值界面、制度界面、资源界面、文化界面的阻抗,以促进学术逻辑和市场逻辑共轭效应的实现。 While promoting the improvement of organizational and individual performance,performance management has greatly changed the academic lifestyle of college teachers and the deep structure of the organization.However,managers and teachers in colleges show totally different attitude to performance management,and the contradiction focuses on whether the management should follow market logic or academic logic.Obviously,if performance management wants to achieve the dual goals of academics and efficiency,it needs to balance the relationship between mandatory targeted and beneficial market logic and intellectual free and exploratory academic logic.There is interface impedance in the integration of academic logic and market logic.It is necessary to reduce the impedance of value interface,system interface,resource interface and cultural interface through innovative performance management system to promote the realization of the conjugated effect of academic logic and market logic.
