摘要
数字化转型对制造业劳动力就业的替代效应将推动制造业人才结构升级。通过参与式行动研究,实现对制造业数字化人才培养体系的顶层设计,是一种值得尝试的研究方法。参与式行动研究的特点是将解决方案本身构建于集体参与的行动中。以某行业龙头企业ZZC为例,在数字化人才培养体系设计中,将ZZC的数字化转型分为6大场景:数字化决策场景、数字化运营场景、数字化研发场景、数字化生产场景、数字化运维与客户服务场景、数字化营销场景。根据数字化转型的优先级,选出6大场景需要数字化转型的重要岗位,组成包括研究者与ZZC企业人员的内外联合行动研究组,共同执行和完成本次研究。研究表明,制造业数字化人才培养需要在完成数字化岗位图谱建设的基础上,明确数字化岗位胜任力关键要素,进行数字化岗位任职资格体系设计,并开展数字化人才课程体系、学习地图、学习评价体系建设。作为一项系统工程,制造业企业可建设自己的数字化人才培养框架,指导企业的数字化转型进程。
The substitution eff ect of digital transformation on labor employment in the manufacturing industry will promote the upgrading of the talent structure in the manufacturing industry.The top-level design of the digital talent cultivation system in the manufacturing industry realized through participatory action research is a research method worth trying.The characteristic of participatory action research is to build a solution into an action participated collectively.Taking a leading enterprise in a certain industry,ZZC,as an example,in the design of the digital talent training system,the digital transformation of ZZC is divided into six major scenarios,including digital decision-making scenario,digital operation scenario,digital R&D scenario,digital production scenario,digital operation maintenance and customer service scenario,and digital marketing scenario.Based on the priority of digital transformation,important jobs that require digital transformation in the six major scenarios are selected to form an internal and external joint action research group including the researcher and enterprise personnel from ZZC to jointly execute and complete this research.As shown by the research,the digital talent cultivation in the manufacturing industry is required to,based on the completion of the digital job map construction,clarify the key elements of digital job competency,design the digital job qualifi cation system,and carry out the construction of the digital talent curriculum system,the learning map,and the learning evaluation system.As a systems engineering project,manufacturing enterprises can build their own digital talent training framework to guide their digital transformation process.
