摘要
建设性越轨是组织创新与变革的重要推动力量,但这一概念在界定与内涵上却存在着一些模糊之处。本研究拟探讨中国情境下企业员工建设性越轨的结构,并检验建设性越轨对员工创新绩效和团队创新绩效的影响效果。首先,通过深度访谈和开放式问卷调查,提取建设性越轨的关键事件并编制初始问卷,运用因子分析探索和验证建设性越轨的结构,最终获得由组织导向型、主管导向型和客户导向型三个维度构成的企业员工建设性越轨三维度结构模型。然后,对560份配对样本进行由下而上的多层次分析,结果发现建设性越轨对员工创新绩效和团队创新绩效存在显著的促进作用;员工创新绩效在建设性越轨与团队创新绩效间起中介作用。相关研究结果为进一步开展建设性越轨本土化实证研究奠定基础,并为拓展建设性越轨的影响层面提供启示。
Constructive deviance is a key driver of organizational innovation and change,but there is some ambiguity in the definition and connotation of this concept.This study is proposed the construct of the constructive deviance of employee in China and tests the relationship of constructive deviance with employee and team innovation performance.Firstly,we extract the key events of constructive deviance and design primary scale of constructive deviance by deep-interviews and open-ended questionnaire surveys.Results from Confirmatory Factor Analysis(CFA)and Exploratory Factor Analysis(EFA)show that constructive deviance scale of Chinese Employees is a three-dimension construct,which include"organization-oriented","individual-oriented"and"client-oriented".Then,through empirical analysis of 560 matched pairs of samples,we find that constructive deviance positively promotes both employee and team innovation performance.We also find that employee innovation performance mediates the relationship between constructive deviance and team innovation performance.The relevant findings lay the foundation for further empirical research on the localization of constructive deviance and provide insights for expanding the impact effects of constructive transgression.
