摘要
目的探讨情绪调节自我效能感在肿瘤医院护士共情疲劳与工作投入间的中介作用以及该过程是否受到授权型领导感知的调节,从而为改善护士共情疲劳和提高工作投入提供实证依据。方法选取某三甲肿瘤专科医院246名护士为研究对象,采用一般资料调查表、护士专业生活品质量表、工作投入量表、情绪调节自我效能感问卷、授权型领导感知量表进行调查。通过问卷星发放、回收问卷。结果有效回收问卷240份,有效回收率为97.56%,240名护士工作投入得分为(52.64±10.97)分,处于中等水平;相关性分析显示,共情疲劳与情绪调节自我效能感、授权型领导感知呈负相关(P<0.001),授权型领导感知与情绪调节自我效能感、工作投入呈正相关(P<0.001);情绪调节自我效能感在共情疲劳与工作投入之间发挥部分中介效应,占总效应的36.08%;与高授权型领导感知(M+1SD)相比,低授权型领导感知(M-1SD)的护士共情疲劳对情绪调节自我效能感、工作投入的负向预测作用更显著(P<0.001)。结论共情疲劳可直接影响肿瘤专科医院护士工作投入,还可通过情绪调节自我效能感的中介作用间接影响工作投入,且这一过程受到授权型领导感知的调节。这提示护理管理者可通过对护士适当授权、活跃组织氛围、加强护士情绪调节技能培训等方式降低共情疲劳对工作投入的负面影响。
Objective To explore the mediating role of emotion regulation self-efficacy between nurses’empathy fatigue and work engagement and the moderating role of empowered leadership perception in cancer specialist hospital nurses,so as to provide empirical evidence for improving nurses’empathy fatigue and work engagement.Methods Convenience sampling method was used to select 246 nurses from a tertiary oncology hospital as the research objects,and the survey was carried out using general information questionnaire,nurse professional quality of life scale,work engagement scale,emotional regulation self-efficacy questionnaire,and empowered leadership perception scale.Questionnaires were distributed and recycled through questionnaire star.Results A total of 240 questionnaires were effectively recovered,and the effective recovery rate was 97.56%.The work engagement score of 240 nurses was(52.64±10.97)points,which was at a medium level.Correlation analysis showed that empathy fatigue was negatively correlated with emotional regulation self-efficacy and perception of empowering leadership(P<0.001),while empowering leadership perception was positively correlated with emotional regulation self-efficacy and work engagement(P<0.001).The partial mediating effect of emotion regulation self-efficacy between empathy fatigue and work engagement accounted for 36.08%of the total effect.Compared with high-empowering leadership(M+1SD),nurses with low-empowering leadership(M-1SD)experienced a faster decline in job engagement and emotional regulation self-efficacy as empathy fatigue increased(P<0.001).Conclusion Empathy fatigue can directly affect the work engagement of nurses in tumor specialized hospitals,and it can also indirectly affect work engagement through the mediating effect of emotional regulation self-efficacy,and this process is regulated by the perception of empowered leaders.It is suggested that nursing managers can reduce the negative impact of empathy fatigue on work engagement by properly empowering nurses,activating the organizational atmosphere,and strengthening the training of nurses’emotion regulation skills.
