摘要 基于认知-评价理论,通过调查研究构建并验证组织变革对组织效能影响的关系模型,探究员工在面对积极渐进式的组织变革时,能否通过具有压力的认知评价,激发个体产生正向情绪,进而提升个体工作绩效,最终实现组织效能的提升。研结果表明,组织效能能够显著正向促进组织变革,员工工作投入在组织变革与组织效能间起部分中介作用,关怀型伦理氛围在组织变革与员工工作投入间起正向调节作用。组织管理者应通过重点关注渐进性组织变革对组织内部已有管理规则及规章制度进行修正与完善的积极作用,激发员工获得正确的认知与评价并产生正性情绪,塑造关怀型伦理氛围等途径促进组织效能的提升。 Based on cognition-evaluation theory,the study constructs and verifies the relationship model of the impact of organizational change on organizational effectiveness through investigation and research,and explores whether employees can stimulate individual positive emotions through cognitive evaluation under pressure in the face of positive and progressive organizational change,so as to improve individual work performance and finally achieve the improvement of organizational effectiveness.The results show that organizational effectiveness can significantly promote organizational change,employee work involvement plays a partial mediating role between organizational change and organizational effectiveness,and caring ethic atmosphere plays a positive moderating role between organizational change and employee work involvement.Organizational managers should focus on the positive effect of progressive organizational change on the revision and improvement of existing management rules and regulations within the organization,stimulate employees to obtain correct cognition and evaluation,generate positive emotions,and create caring ethical atmosphere to promote the improvement of organizational effectiveness.
