摘要
基于资源保存理论,应用中介效应检验的Bootstrap方法,以安全氛围感知能力为中介变量,通过对建筑施工企业员工进行问卷调查,探讨了辱虐管理行为对员工绩效水平的影响。研究发现:辱虐管理行为对员工绩效水平存在明显的负相关影响;安全氛围感知能力在辱虐管理行为与员工绩效水平之间起到中介作用的同时,在感知合作能力、感知创新能力和感知公平能力3个维度均对员工绩效水平产生正向影响。根据实证结果,从管理者与员工两个层面提出了提升员工绩效水平的建议。
Based on the resource conservation theory,Bootstrap method of mediating effect test was applied to investigate the effect of abusive management on employee performance through a questionnaire survey of employees in construction companies,using perception of safety climate as a mediating variable.It was found that:there was a significant negative effect of abusive management on employee performance;perception of safety climate mediated between abusive management and employee performance,while three dimensions of perceived cooperation,perceived innovation and perceived fairness all had positive effects on employee performance.Based on the empirical results,suggestions for improving employee performance levels are proposed at both manager and employee levels.
