共享员工事件强度对公民行为的影响--基于企业社会责任感知的视角

The Impact of Shared Employee Incident Intensity on Employee Citizenship Behavior under the COVID-19 Ep-idemic-A Perspective Based on the Perception of Corporate Social Responsibility

摘要 本研究利用事件系统理论研究方法,从企业社会责任感知视角切入,重点探讨新冠疫情下共享员工事件强度对公民行为的影响。具体来说,本研究从组织内员工视角验证了,新冠疫情下共享员工事件强度通过正向影响企业内外部社会责任感知,提升员工公民行为及事件时间的调节作用,并验证了员工企业内外部社会责任耦合效应及员工企业外部责任感知内隐化过程。 In 2020,a sudden outbreak of pneumonia caused by a novel coronavirus(COVID-19)disrupted China’s economic development and posed a huge challenge to the country’s economic development.In response to this“black swan”event,the Chinese government made the decision to suspend or slow down non-essential production and business activities,which resulted in a considerable overall impact on Chinese companies’production and business activities.According to the experience of previous major disasters,the initiative of social responsibility in the face of major disasters will not only help enterprises to get out of trouble quickly,but also directly affect the development path of enterprises in the future“post-epidemic era”.During the epidemic,many companies have joined in the cooperation of shared staff.For example,BoxMall Fresh Food joined hands with Xibei,Yunhaichuan and other catering companies carry out the cooperation of shared staff.The essence of shared staff is the loaned staff,which is a cooperative way of employing employees in a short-term manpower output in a shared mode by some SMEs that are temporarily difficult to resume work.However,there is a relative lack of academic discussion on the new way of ful-filling social responsibility of enterprises such as the shared employees of China Smart.In addition,the existing studies on internal and external corporate social responsibility are relatively fragmented and the research themes involving external social responsibility are limited to the impact of corporate charitable giving on consumer behavior,without considering its butterfly effect on internal em-ployees.Therefore,this study utilizes an event systems theory research approach to explore the impact of shared employee event intensity on civic behavior under the COVID-19 epidemic by cutting through the lens of corporate social responsibility perceptions.Specifically,this study verifies that the event intensity of shared employee events under the new epidemic positively influenced internal and ex-ternal perceptions of corporate social responsibility and enhanced employee civic behavior,as well as the moderating effect of event timing,from the perspective of employees within the organization.It also verifies the coupling effect of employees’internal and ex-ternal social responsibility and the implicit process of employees’perception of external corporate responsibility.Based on event system theory,this study aims to provide the academic community with a systematic and comprehensive under-standing of the logical framework of why and where this new way of fulfilling CSR emerges and its impact on employees,and to sys-tematically sort out and analyze the theoretical basis and practical needs for the emergence of shared employees under epidemic con-ditions.The marginal contributions of this paper are as follows.First,it introduces event system theory into CSR research,and uses cross-lagging models to build a complete theoretical framework of the shared employee event from its emergence to its decline,and comprehensively deciphers the context of the shared employee event.Second,taking the shared employee incident as an example,we open the“black box”of the“coupling effect”of internal and external social responsibility and its transmission process,and explore the process of internalizing employees’sense of external corporate responsibility.Finally,the paper provides guidelines for deepening the theoretical study of CSR in public safety emergencies and offers insights for CSR practice in the Chinese context.
