公安辅警离职意愿现状及影响因素——基于PLS-SEM模型的实证分析

摘要 探讨公安辅警离职意愿现状及其影响因素,为实施有效的干预措施提供参考依据。在研究已有文献基础上,构建了因果关系模型;然后通过自编问卷调查搜集数据,并运用PLS-SEM模型对河南公安辅警离职意愿影响因素进行实证分析。研究结果表明:超过40%的公安辅警具有较高或很高的离职意愿;薪酬水平、工作满意度、组织承诺对辅警离职意愿具有显著的负向影响,而工作家庭冲突对辅警离职意愿具有显著的正向影响,薪酬水平和工作家庭冲突还通过工作满意度间接影响辅警离职意愿。最后基于研究结论,提出相应的对策建议。 To understand the current situation of turnover intention and the influencing factors among auxiliary police,and provide references for taking targeted measures to reduce the turnover rate of auxiliary police.This paper first develops a casual model based on the existing literature.Then,empirical data are collected through survey and PLS-SEM is employed to analyze the data.The results show that the turnover intention level was higher;job satisfaction,salary level and organizational commitment negatively and significantly affected turnover intention of auxiliary police,while work-family conflict positively and significantly affected turnover intention of auxiliary police.Meanwhile,work family conflict and salary level indirectly affect turnover intention of auxiliary police through job satisfaction.Finally,some countermeasures and suggestions are put forward.
