组织氛围对乡村教师工作投入的影响

On the Impact of Organizational Climate on Rural Teachers'Job Involvement

摘要 教师工作投入积极是教育教学质量提高的重要前提。基于对我国2175名乡村教师的调查,可解析组织氛围与教师工作投入的关系及其影响因素。结果显示:乡村教师工作投入状况总体处于中等偏上水平,且在教龄、学历、编制特征上存在显著差异;组织氛围中人际关系、管理风格、组织科层性均与乡村教师的工作投入存在显著的正相关性;个体对组织氛围的感知是影响工作投入的重要因素,亦是提高工作投入的关键。据此,通过营造共同成长氛围、完善组织内部治理、落实激励支持措施来提高乡村教师的活力、奉献和专注水平。 Teachers'active engagement in work is an important prerequisite for improving the quality of education and teaching.Based on a survey of 2175 rural teachers in China,this study analyzed the relationship between organizational climate and teachers'job involvement and its influencing factors.The results of the study show that the job involvement status of rural teachers is generally at a hyper-mean level,and there are significant differences in characteristics in teaching age,educational background,and staffing of public institution.Interpersonal relationships,management style,and organizational hierarchy in organizational climate are all significantly and positively correlated with rural teachers'job involvement.Individuals'perception of organizational climate is an important factor affecting job involvement,and it is also the key to improving job involvement.Accordingly,by creating a favorable climate of common growth,improving internal governance,and implementing incentives and support measures,we can improve rural teachers'vitality,dedication,and concentration.
